A team doesn’t perform because everyone knows what to do. It performs because everyone feels safe enough to do it.
Team Coaching That Builds Psychological Safety, Collaboration and Genuine Followship
Transform to Perform Coaching offers team coaching that builds psychological safety, collaboration and followship. No filler, just the facts. Engaged, high-performing teams are not built through better processes alone. They are built through psychological safety, being heard, and leaders who know how to read and adapt to the people in front of them.

The short answer
What is team coaching, and how does it improve engagement and performance?
Team coaching addresses the psychological and communication dynamics that determine whether a team actually perform collaboratively, psychological safety, feeling heard, genuine recognition and the ability of team members and leaders to read and adapt to each other. It improves engagement and performance because research consistently shows that psychological safety, not individual talent or resources, is the strongest predictor of team performance. Nicky works with leadership teams to build these conditions deliberately, rather than hoping they emerge on their own.
When you access these skills, you create a power house for success.

About this work
Team coaching with Nicky Anstey helps leadership teams and departments inside SMEs and corporates to build the conditions that produce genuine engagement, collaboration and performance, not through generic team-building exercises, but through the same psychological and communication principles that underpin the REWIRE Method™. Nicky draws on years of clinical and coaching experience since 2011, and has delivered this work as facilitated team workshops and ongoing team coaching engagements alongside her individual executive coaching practice.

Why culture is not built by values on a wall
Most organisations can describe the culture they want. Collaborative. Open. High trust. Loyalty. Most also discover that stating those values changes very little on its own. Culture is built, moment to moment, through whether people feel safe enough to speak up, whether they feel genuinely heard when they do, and whether the leader’s own internal state and communication style makes honesty easy or costly.
Research by Amy Edmondson at Harvard Business School identified psychological safety, the shared belief that it is safe to take interpersonal risks within a team, as the single strongest predictor of team performance across every industry studied, ahead of individual talent, resources or strategy. Teams that do not feel safe hide mistakes rather than raising them early, stay quiet rather than challenging a flawed plan, and wait for instruction rather than exercising judgement. All three are expensive, and none of them show up cleanly in a performance review.

The ripple effect of the leader’s internal state
A leader’s internal patterns do not stay contained to the leader. Perfectionism in leadership teaches a team that anything less than flawless is unsafe, so people stop bringing unfinished ideas or early warnings. People-pleasing in leadership teaches a team that difficult truths are less important than managing everyone’s comfort, so real problems go unspoken until they become crises. Chronic stress in a leader transmits to the team through tone, pace and visible tension, producing a more anxious, risk-averse team even when nobody names what changed.
This is why team coaching that only addresses surface-level team dynamics, communication workshops, team-building days, rarely produces lasting change on its own. The team is responding, accurately, to what the leader is actually transmitting underneath the stated values.

Feeling heard and genuine recognition
Psychological safety and being heard are related but distinct. A team can technically be allowed to speak and still not feel heard, if contributions are acknowledged but never genuinely considered, or if recognition is generic rather than specific. Genuine recognition, naming exactly what someone did and why it mattered, is one of the most underused and highest-leverage tools available to a leader, and it costs nothing to deliver.
Team coaching addresses both the structural side of this, meeting rhythms, feedback mechanisms, decision-making processes, and the psychological side, helping leaders and team members recognise and interrupt the patterns that quietly shut down open communication before it starts.
Reading each other and adapting for the win-win
People bring different natural styles into a team, some direct and results-focused, some big-picture and energetic, some careful and detail-oriented, some warm and relationally driven. Left unaddressed, these differences produce friction, the direct communicator reads as harsh, the detail-oriented communicator reads as slow, the relationally driven communicator reads as unfocused, when in fact none of them are wrong, they are simply different.
Team coaching gives teams a shared, practical language for these differences, so that adapting to each other becomes a deliberate skill rather than a source of ongoing friction. When a team can read each other accurately and adapt communication style accordingly, collaboration speeds up, misunderstandings drop, and decisions land with genuine buy-in rather than reluctant compliance. This is also where the Leadership Style quiz used across the Diagnosis Room becomes a genuinely useful shared team tool, giving a team a common language for how each person is wired, the Driven Operator, the Visionary Driver, the Analytical Strategist and the Connector, so adapting to each other stops being guesswork.
How team coaching works in practice
Team coaching engagements typically combine facilitated workshops covering psychological safety, communication and behavioural patterns under pressure, with structural work on how the team communicates, recognises contribution and makes decisions day to day. Where relevant, this is paired with individual executive coaching for the team’s leader, since sustainable change in team culture is rarely possible without addressing the leader’s own patterns at the root, the same principle underpinning every REWIRE engagement.
This work is available as a standalone engagement or as part of the wider Corporate and SME Workshops offering and/or branded online performance and wellbeing academy programme.
What the research shows about team performance and leader's wellbeing
Research by Amy Edmondson at Harvard Business School found psychological safety to be the strongest predictor of team performance across the industries studied, ahead of individual talent, resources or strategy. Research on emotional contagion by Barsade and colleagues at Wharton found that a leader’s emotional state transfers measurably to team members, shaping team behaviour and risk tolerance.
A 2021 Deloitte survey found organisational performance declined measurably as leader wellbeing declined, underlining the direct link between leader state and team outcomes. Hence tackling a leaders mindset is not a nice to have or woo woo. It’s essential if you want high functioning teams.

About Nicky
Hi, I am Nicky Anstey
Award winning Leadership Rewiring Specialist, Executive Performance Coach and Speaker.
I spent over a decade in the cycle of high-functioning burnout, driven by perfectionism, people-pleasing and imposter syndrome. Now I help successful business owners and senior leaders rewire the patterns that keep them stuck in survival mode. I have lived that cycle myself, and I know success should not cost you your health, happiness or relationships.

Frequently Asked Questions
-
Is this the same as a team-building day
No. Team-building days can be a useful part of a wider programme, but on their own they rarely change the underlying dynamics driving how a team actually communicates and performs day to day. Team coaching addresses those dynamics directly.
-
Do you work with the whole team, or just the leader
Both models are available. Some engagements work with the full team directly, others focus on the team’s leader individually, since team culture consistently follows the leader’s own patterns. The right approach depends on your specific situation and is discussed on the Reset Call.
-
How is this different from standard leadership training for managers
Standard training typically teaches management techniques. This work addresses the psychological safety, communication and behavioural dynamics underneath techniques, because a taught skill often fails to show up under real pressure. Once rewired, the taught skill then becomes natural and easy.
-
Can this help with a team that is already struggling with conflict
Yes. Existing conflict is often a sign that psychological safety has already broken down in some way. Team coaching can help identify the specific pattern driving the conflict and rebuild the conditions needed to resolve it constructively. And help all parties learn to become aware of their own behaviours and how to manage other more effectively, so everyone communicates and interacts more positively.
-
Is this relevant for small teams as well as large organisations
Yes. The same psychological principles apply regardless of team size. Many SME leadership teams benefit from this work precisely because a small team amplifies the impact of any one person’s unmanaged patterns.
