The short answer
What is work relationship and communication coaching, and who is it for?
Work relationships and good communication is so vital in businesses to be successful and also for the individuals to feel confident and under control when leading teams. By coaching leaders and business owners using the REWIRE Method™, it resolves the root patterns such as, perfectionism, people-pleasing, and Imposter Syndrome that resulted in their lack of confidence and chronic stress. Left unaddressed that quietly damages psychological safety in teams, poor communication causes misunderstandings and emotional reactions, and delegation and collaboration inside teams plummets.
These changes are for founders and senior leaders whose own negative wiring is rippling outward into the culture, productivity and profit of the business they built, without really realising. Using NLP, clinical hypnotherapy, executive performance coaching and psychotherapy, it changes the leader’s internal pattern first, because the team culture reliably follows.

What is really running underneath your work relationships and leadership
A team does not just respond to what a leader says. It responds to what a leader is carrying and feeling. The pressure you are under does not stay contained to you, it ripples outward into every meeting, every decision, every relationship in the business, whether or not you intend it to.
These patterns may feel they have built your success. High standards built quality. Doing it yourself when it mattered built reliability. Reading the room built loyalty. But success brought a bigger team, more people depending on your judgement, more consequences riding on how decisions land, and the same wiring that once built trust started amplifying instead. The high standards start to feel unsafe to a team who cannot meet them. The instinct to do it yourself starts blocking the delegation the business now needs. The awareness of everyone’s mood becomes an inability to hold a boundary or have the direct conversation that is actually required. The longer it runs, the heavier the accumulation. That toll is what this page is about.
None of this happens because you are a bad leader. It happens because unconscious patterns, running quietly underneath good intentions, shape a culture just as powerfully as strategy and values do.

What is psychological safety and why are top leaders now rewiring how they lead
Psychological safety is the shared belief within a team that it is safe to take interpersonal risks, to speak up, admit a mistake, challenge an idea or ask for help without fear of humiliation or punishment. Research by Amy Edmondson at Harvard Business School established psychological safety as the single strongest predictor of team performance across industries, ahead of individual talent, resources or strategy.
Leadership patterns rooted in perfectionism, people-pleasing and unmanaged stress consistently erode psychological safety, even when the leader’s intentions are good. Standards that feel unreachable, boundaries that shift depending on mood, or a leader who quietly does the work rather than trusting the team to do it, all send the same signal, that it is not safe to be anything less than perfect, or that your contribution is not really needed.
Top leaders are now working with Nicky Anstey using Business Coaching and Executive Psychotherapy through the REWIRE Method™ to change the unconscious patterns shaping their leadership, so the culture the team experiences matches the leader they actually want to be.
What your patterns and wiring costing your team, leadership and your culture
Perfectionism inside leadership feels, to a team, like conditional safety. Standards that are never quite satisfiable teach people to hide mistakes rather than raise them, and the psychological safety that drives real performance quietly erodes. Unrealistically high standards that feel unreachable make people cautious rather than creative, and initiative drops exactly where the business needs it most.
People-pleasing inside leadership creates a different problem, difficulty setting boundaries with others, saying yes when the honest answer is no, and delegation that feels unfair to hand over so you end up doing it all yourself. That instinct feels considerate. It actually blocks the team from growing into their own potential, because the work that would develop them never gets handed over.
Unmanaged stress adds a third layer. A stressed leader’s nervous system is contagious. Teams working under a visibly stressed leader mirror that state, becoming more reactive, more cautious, less collaborative, without anyone naming what changed.
What the research shows about leadership patterns and team performance
Research by Amy Edmondson at Harvard Business School found psychological safety to be the strongest predictor of team performance across industries studied. Research on emotional contagion by Barsade and colleagues at Wharton found that a leader’s emotional state measurably transfers to team members, producing more risk-averse and initiative-suppressed teams under a stressed or anxious leader. Research by Owens and colleagues found that perfectionistic leadership behaviours negatively correlated with team psychological safety regardless of leadership style.
What this is costing your business and your profit
The ripple effect eventually reaches the numbers. Teams that do not feel safe to speak up miss problems earlier that would have been cheap to fix and become expensive later. Delegation that never quite happens keeps the business bottlenecked through one person, capping growth at the ceiling of what that person can personally hold. Communication that gets softened to avoid conflict produces misunderstandings that cost time, morale and, eventually, good people.
The business that could grow past the founder stays tethered to them, not because the strategy is wrong, but because the culture underneath the strategy has not been given the safety, clarity and trust it needs to operate without the founder in every room.
A brief word on introverts and extroverts
Whether you lead as an introvert or an extrovert is not the problem this page addresses, and it is not something that needs to change. Introverts often bring depth, careful listening and thoughtful decision-making. Extroverts often bring energy, momentum and natural rapport building. Both are genuine strengths, and both can build outstanding followship when the underlying wiring driving perfectionism, people-pleasing or chronic stress is addressed. The work here is not about becoming a different kind of person. It is about optimising the leader you already are, so your natural style creates followship, collaboration, productivity and profit, rather than being undermined by patterns running quietly underneath it.
Why better communication training alone does not fix it
Communication training gives leaders language and frameworks, active listening, feedback models, delegation checklists. These genuinely help at the level of skill. They do not reach the unconscious pattern that overrides the skill under real pressure: the perfectionism that tightens the moment a mistake happens; the people-pleasing that avoids the direct conversation the team actually needs; the stress response that shows up in tone before the words are chosen; the fear of confrontation resulting in avoidance, creating problems down the line; the fear of looking stupid, not good enough that silences us.
You can learn every communication framework available and still find the old pattern taking over the moment the stakes rise.
Through the REWIRE Method™, Nicky Anstey uses NLP, psychotherapy and clinical hypnotherapy to change the unconscious patterns driving these dynamics at the root. When the perfectionism, people-pleasing, fear or stress response is rewired, the communication skill that was always there becomes available under pressure, not just in calm conditions.
What this means for your leadership style
Work relationships strain differently depending on how you lead, but the cost lands on every team.
The Driven Operator (Spade) tends to create psychological safety problems through directness under pressure, standards applied sharply and impatience with anything less than immediate competence. The team performs to avoid criticism rather than to contribute their best thinking.
The Visionary Driver (Diamond) often struggles with follow-through and clarity, the vision changes direction with the energy of the room, and a team that was excited six months ago is now unsure what they are actually building toward.
The Analytical Strategist (Club) can create bottlenecks through over-review, decisions and communications get delayed pending more certainty, and the team learns to wait rather than to act on their own judgement.
The Connector (Heart) often struggles most with the direct conversation, holding onto work rather than delegating it, and absorbing the emotional weight of the entire team rather than distributing it appropriately.

Frequently Asked Questions
-
Is this about becoming a softer or less demanding leader
No. It is about removing the anxiety-driven version of your standards and patterns, so what remains is genuine leadership rather than a stress response your team has learned to work around. Clients retain their drive. What changes is how it lands on the people around them.
-
How do I know if my leadership style is affecting psychological safety
Common signs include a team that rarely challenges your ideas, problems that surface late rather than early, decisions that bottleneck through you, and a general sense that people are managing you rather than working with you. The assessment will give you a clearer picture specific to your situation.
-
Can this help with delegation specifically
Yes. Delegation difficulty is one of the most common patterns addressed through this work, whether it is rooted in perfectionism, needing to trust the outcome, or people-pleasing, not wanting to burden the team.
-
Does my team need to be involved in this work
No. The REWIRE Method™ works with you individually. Because team culture follows the leader’s internal state, changes in how you lead typically produce visible changes in team dynamics without the team needing to be part of the coaching itself.
-
Is this relevant if my team seems fine on the surface
Often, yes. Psychological safety problems are frequently invisible on the surface precisely because a team that does not feel safe learns to appear fine rather than raise the issue. The assessment can surface patterns that are not yet visible in day-to-day interactions.
-
How does this connect to imposter syndrome and perfectionism
Closely. Leaders experiencing imposter syndrome or perfectionism often unconsciously project unreachable standards onto their teams. Addressing those patterns individually frequently resolves work relationship difficulties as a direct result.
